Personality and Salary Negotiation: Why Some People Ask and Others Don't

The salary negotiation gap isn't only about skill — a huge portion of it comes down to whether someone negotiates at all. Research on this specific question points to personality as a major factor, well before the actual negotiation tactics come into play.

Agreeableness: the biggest barrier to simply asking

High Agreeableness is the strongest predictor of not negotiating at all — asking for more money can feel like an imposition or a threat to the relationship with an employer, even when the request is completely reasonable and expected. Lower Agreeableness asks more readily and experiences less discomfort doing so.

Neuroticism: fear of the answer, not the ask itself

Higher Neuroticism adds a layer of anticipatory anxiety — imagining rejection, awkwardness, or being seen as greedy — which makes avoiding the conversation feel safer than confronting whatever discomfort the actual negotiation might bring. In practice, the anticipated reaction is almost always worse than the real one.

Extraversion: comfort with the live exchange, not necessarily better outcomes

Higher Extraversion correlates with more comfort initiating the conversation, but not necessarily with better outcomes — comfort with the format doesn't automatically translate into stronger preparation or a higher ask.

Conscientiousness: preparation as the real equalizer

Conscientiousness is arguably the most useful trait here regardless of your Agreeableness or Neuroticism level: researching market rates, preparing a specific number and rationale in advance, and having a clear script ready measurably improves both willingness to ask and the outcome once you do.
